ANALISIS PENGARUH GAYA KEPEMIMPINAN, MOTIVASI KERJA, DAN PENGEMBANGAN SDM TERHADAP KINERJA KARYAWAN DENGAN UPAH KERJA SEBAGAI VARIABEL MEDIASI (Studi Kasus pada PT. Reska Multi Usaha Jakarta Area 1B)
Abstract
This study aims to analyze the effect of leadership style, work motivation, and human resource (HR) development on employee performance with wages as a mediating variable at PT. Reska Multi Usaha Jakarta Area 1B. A quantitative approach was employed using Partial Least Squares Structural Equation Modeling (PLS-SEM) integrated with SPSS analytical procedures. The research population comprised 320 service employees, from which a sample of 213 respondents was drawn using the Slovin formula (e = 5%) and convenience sampling. Data were collected via a 5-point Likert scale questionnaire validated through convergent, discriminant (HTMT), and reliability tests. Hypothesis testing revealed that: (1) Leadership style has a positive and significant direct effect on employee performance (B = 0.215, t = 3.112, p = 0.002); (2) Work motivation has a positive and significant direct effect on employee performance (B = 0.298, t = 4.521, p = 0.000); (3) HR development significantly impacts employee performance (B = 0.184, t = 2.698, p = 0.007); (4) Wages significantly mediate the effect of HR development on performance (p = 0.048 < 0.05), but do not mediate leadership style (p = 0.209) and exhibit weak mediation on motivation (p = 0.051); and (5) Simultaneously, all independent and mediating variables significantly influence employee performance (F = 8.533, p = 0.000). Managerial recommendations focus on promoting transformational leadership, cultivating intrinsic motivation, and implementing performance-aligned compensation structures.
