Abstract

This study aims to determine and analyze the influence of compensation, work culture, and work motivation on job satisfaction and its implications for enhancing employee performance at PT. PP (Persero) Tbk. A causal quantitative research approach with a correlational survey method was employed. The study population comprised employees at PT. PP (Persero) Tbk Land Division, with a sample size of 92 employees (N = 92) determined using the Slovin formula. Data were gathered through a 5-point Likert scale questionnaire, validated for accuracy and reliability. Data analysis included descriptive statistics, classical assumption tests (normality, multicollinearity, heteroscedasticity), multiple linear regression analysis, partial t-tests, simultaneous F-tests, coefficient of determination (R2) analysis, and path analysis. The results revealed that: (1) Compensation, work culture, and work motivation have a positive and significant effect on job satisfaction partially and simultaneously (F = 143.950; R2 = 0.831 or 83.1%); (2) Compensation, work culture, work motivation, and job satisfaction have a positive and significant effect on employee performance partially and simultaneously (F = 291.999; R2 = 0.912 or 91.2%); and (3) Job satisfaction significantly mediates the influence of compensation, work culture, and work motivation on enhancing employee performance. State-owned construction management is advised to align financial compensation schemes with KPI achievements, strengthen corporate work culture, and optimize intrinsic motivation and job satisfaction fulfillment.
